The Hawthorne Effect and Workplace Productivity

The **Hawthorne Effect** refers to a type of reactivity in which individuals modify an aspect of their behaviour in response to their awareness of being observed. This phenomenon was first described following a series of experiments conducted at the **Western Electric Hawthorne Works** in Cicero, Illinois, during the 1920s and 30s. The initial goal of the research, led by **Elton Mayo**, was straightforward: to determine the relationship between physical working conditions—specifically **lighting levels**—and employee productivity.

The researchers began by increasing the light intensity for one group of workers, the **test group**, and keeping it constant for the **control group**. As expected, the test group's output increased. Surprisingly, however, the control group’s output also improved. The researchers then began lowering the lighting for the test group. Counter-intuitively, their productivity continued to rise, and in some cases, reached its highest levels under conditions of low illumination. This unexpected finding demonstrated that simple changes in the physical environment were not the sole, or even primary, drivers of increased output.

Mayo and his team concluded that the results were best explained by the psychological and social factors at play. The workers felt important because they were the focus of the study; the attention they received from the researchers fostered a sense of **team cohesiveness** and significance. They developed better relationships with their supervisors, who were now interacting with them more frequently. The *feeling* of being cared for and involved in decision-making led directly to improved morale and output, regardless of whether the physical conditions objectively improved or worsened. This insight fundamentally shifted the focus of industrial psychology from purely mechanical efficiencies to the study of **human relations**.

Later re-analyses of the original Hawthorne data, particularly those by historians of science, have challenged the original, simple interpretation. Critics argue that other factors, such as **feedback on performance** and **economic incentives** (workers were paid piece-rate), may have played a larger role than previously acknowledged. However, the term 'Hawthorne Effect' has endured as a widely recognised concept, primarily to denote the biasing influence of observation in experimental research, and it remains a cornerstone of **organisational behaviour** studies.
